Införande av systematisk arbetsmiljöarbete på träföretag: utvärdeling av en metod, dess resultat och påverkan på arbetets attraktivitet

Abstract [sv]

Träföretag i Dalarna förväntade sig att ett förbättrat och systematiskt arbetsmiljöarbete(SAM) leder till attraktivare och bättre arbete, vilket i sin tur leder till förbättradrekrytering av personal. Fem träföretag valde att delta i ett projekt därSAM infördes med en utvecklad metod kallad TräSAM. Projektet innehöll tredelar – genomförande av SAM, konsultstöd och revision. TräSAM-metodenbestod av ett utbildningsprogram som involverade alla anställda på företaget.Det övergripande syftet var att praktiskt prova och utvärdera TräSAM-metoden,samt att undersöka hur arbetets attraktivitet förändrats.I projektet ingick företag som tillverkade dörrar (25 anställda), hus (22), kökssnickerier(16) och träkomponenter (22) samt ett sågverk (90). Enkäter, deltagandeoch intervjuer i kombination med litteraturstudier användes för att utvärderaTräSAM. Samtliga anställda på företagen deltog i utvärderingen. Utvärderingengjordes med avseende på process (metodens styrkor och svagheter),resultat och effekt, med utgångspunkt i företagens och deras personals behov.TräSAM-metoden innehåller till stor del de framgångsfaktorer som tidigareforskning identifierat för fungerande SAM i småföretag. Därtill har metodenmotivations- och engagemangsskapande egenskaper.Metodens förtjänster är främst att företagen själva stegvis inför SAM, som ettlagarbete, med stöd av arbetsmiljöintermediärer.TräSAM-metoden har visat sig kunna genomföras på små företag som ärberedda att avsätta de resurser som krävs för metodens genomförande.Arbetena blev attraktivare enligt de anställda på alla företag som deltog iTräSAM. Många kvaliteter i ett Attraktivt Arbete ökade signifikant, enligtpersonalen på fyra av de fem företagen. Såväl arbetsförhållanden, arbetsinnehållsom arbetstillfredsställelse ökade.Ett attraktivt arbete bidrar till att behålla, engagera och attrahera personal. Utvärderingenvisar att genomförandet av TräSAM har bidragit till att öka arbetetsattraktivitet. Ett företags önskan att erbjuda attraktiva arbeten kan alltså varamotiverande till att införa SAM. En väl genomförd implementering och ettfungerande SAM kan därmed också förbättra rekryteringen av personal.

Abstract [en]

Woodworking companies in Dalecarlia expected that improved and systematicwork environment management (SAM) should lead to more attractive and betterwork and thereby better recruitment. According to Swedish law all companiesmust have a functioning SAM. Five companies took part in a project where SAMwas implemented through a developed method called TräSAM. The project containedthree parts – implementation of SAM, consulting support and audit. TheTräSAM-method was an education program which involved all employees at thecompanies.The aim of the study was to practically test and evaluate the TräSAM-methodand to study changes in work attractiveness.Involved in the project were companies manufacturing doors (25 employees),houses (22), joineries for kitchen (16) and parts for construction (22), and a sawmill(90). Surveys, participation and interviews, together with studies of literaturewere used to evaluate TräSAM. All employees at the companies took part in theevaluation. The evaluation concerned the process (strengths and weaknesses of themethod), results and effects, based on the needs of the companies and their employees.The TräSAM-method, to a large extent, contained success factors which havebeen identified in earlier research as supporting a functioning SAM in smallcompanies. The method also has properties that stimulate motivation andengagement.The success of the method is mainly that the companies, stepwise, implementSAM by themselves as a team work, with support from work environment consultants.It has been shown that the TräSAM-method can be used at small companieswhich are prepared to allocate the demanded resources for implementingthe method.The work became more attractive according to the employees at all companiesin the project. Many qualities of an Attractive Work increased significantly, accordingto the personnel, at four of the five companies. Qualities of work conditionsas well as work content and work satisfaction increased.An attractive work help to keep, engage and attract personnel. The evaluationshows that the implementation of TräSAM has contributed to increasing attractivenessof the work. A company that wants to offer attractive work may thereforebecome motivated to implement systematic work environment management.Thus, a well implemented and a functioning SAM may improve the recruitment ofpersonnel.

Abstract [en]

This thesis takes a point of departure in the problems to recruit and retain personnel in woodworking companies. Companies, actors of society and researchers started with the ambition to create work which people, especially young ones, would like to have and where employees want to stay. The research has been carried out within the att…-project in collaboration between Dalarna University and National Institute for Working Life.

The primary purpose was to create deeper understanding of characteristics of attractive work. A distinction has been made between on the one hand what makes work attractive, and on the other hand changes of the attractiveness. The empirical problem with recruitment was a starting point, followed by an interaction between theory and empiricism. The relation to practioners can be described as interactive with usefulness in focus. Questionnaires, group discussions and interviews, as well as informal conversations, have been used in five separate studies.

The attractiveness of work depends on the individual’s estimation of the totality of work based upon her/his life situation. Characteristic for attractive work is that it is dynamic and comparative. Positive factors of work are related to other employments or to the idea of attractive work. A model of attractive work which represents an overall picture regarding what makes work attractive contains about 80 qualities in 22 dimensions. One finding is that changes in one dimension influences other dimensions. Another finding is that changed estimations of work depends both on changed valuation of the importance of different aspects of work, and on changed conception of the aspects.

It is not enough to do a single effort aimed at retaining and recruiting personnel since the attractiveness of work is dynamic and comparisons are made with other employments. Companies must continuously do efforts for more attractive work. Existing attractive qualities that are hidden from applicants can be displayed. Other qualities can be realized and added to. Knowledge about what makes work attractive and about the dynamic of the attractiveness is valuable to create more attractive work.
