Reframing an Onboarding Course: Learning Theory and Digitalization in Practice

Abstract [en]

Onboarding newly employed software developers into complex technical environments presents challenges that extend beyond mere technical instruction. This qualitative study investigates how a mentor-supported onboarding course, originally delivered as a portable document format (PDF), can be informed and redesigned through the lenses of learning theory and digital course design. Drawing on interviews with 13 participants, including new employees, mentors, and course creators, the study explores the perceived learning objectives and organizational role of the course. Thematic analysis revealed that there were no clearly formulated learning objectives and that the course served not only to transfer knowledge, but also a need to scaffold mentor-mentee interactions, acting as a catalyst for social learning and professional growth. To address identified challenges, such as unclear learning goals, low interactivity, and inconsistent mentor support, the course was redesigned using the company’s existing Learning Management System (LMS) and guided by the ADDIE (Analyze, Design, Develop, Implement, Evaluate) framework. The new features included structured learning objectives, visual elements and interactive self-assessment tools, grounded in Andragogy, Sociocultural theory, and E-learning principles. The thesis offers design recommendations that align empirical insights with educational theory, with the aim of improving mentor-supported onboarding in technical workplaces.

Att introducera nya mjukvaruutvecklare i komplexa tekniska miljöer innebär utmaningar som sträcker sig bortom enbart teknisk kunskapsöverföring. Denna kvalitativa studie syftar till att undersöka hur en mentorsstödd onboardingkurs, ursprungligen utformad som ett statiskt digitalt dokument, kan utvärderas och vidareutvecklas med stöd i lärandeteorier och digital kursdesign. Med hjälp av semistrukturerade intervjuer med 13 deltagare, bestående av nya medarbetare, mentorer och kursutvecklare, har studien undersökt hur kursens lärandemål och organisatoriska roll uppfattas av olika intressenter. En tematisk analys utfördes och visade att kursen saknar tydligt formulerade lärandemål och inte enbart fungerar som verktyg för kunskapsöverföring, utan även för att främja interaktion mellan mentor och nyanställd. Därigenom fungerar kursen som en katalysator för socialt lärande och professionell utveckling. För att adressera de identifierade utmaningarna, såsom otydliga mål, låg interaktivitet och varierande mentorsstöd, digitaliserades kursen i företagets befintliga Learning Management System (LMS), med vägledning av den etablerade ADDIE-modellen (Analyze, Design, Develop, Implement, Evaluate). I den digitala versionen har nya funktioner implementerats, inklusive tydligt formulerade lärandemål, visuella inslag samt interaktiva självskattningsövningar. Dessa har utformats med teoretisk förankring i andragogik, sociokulturella perspektiv och forskning inom e-lärande. Uppsatsen presenterar forskningsbaserade designrekommendationer som förenar empiriska insikter med utbildningsteori i syfte att stärka mentorsstödd onboarding i tekniktunga arbetsmiljöer.
